Q: When the weather gets scorching hot, capacitors swell up and fail at an amazing rate. What really causes this condition?And are dual run caps more prone to this failure? Thanks!—Larry Waters, service tech residential

A: Thanks for the question, Larry. This is what I found out from our expert: “Increases in temperature cause increases in elec-trolyte ionization with resultant increases in electronic emission from the electrolyte. This lowers the potential required to rup-ture or puncture the dielectric or oxide film. Thus, an increase in temperature results in a lowering of the breakdown voltage.Dual capacitors are definitely more prone.”

Goodmanagers and employees in any industry work hard and want tosucceed at their jobs. In a recession, when HVAC/R businesses are lookingharder at resources and performance, in an effort to pinpoint cost problemsindividual performance becomes even more important. “At times like this, we'reall trying to get everything done and seeing a lot of market and performanceissues,” said Ed Gancarz, principal of the SHA+RP Institute. Manifesting ascallbacks, lack of productivity, and lack of selling, performance issues can affectan entire HVAC/R business.

How do performance issues become a problem?• Managers and leaders in many instances can be too hands off. “There is

almost an overcorrection on some managers' parts not to be a micromanager,”Gancarz said. This can lead to performance issues that begin small, are notaddressed early enough, and then compound into habits. The issues linger.

• Performance issues aren't looked at proactively. “Maybe someone noticesmore callbacks or no ancillary sales — if it gets to this point, it is reactive andlate in the game,” Gancarz said.

To ward off performance issues, address current issues, and improveoverall performance, Gancarz says there are several steps leaders andemployees can take.

GIVING A GOOD PERFORMANCE

Leaders

• Remember that performance management is really conflict resolution.“We often hear the term 'constructive criticism,'” Gancarz said. “You'd have to bedarned good to both construct and criticize.” When talking to an employee aboutperformance, focus on the problem. Describe the problem specifically. (“Wehave not sold an air cleaner in the last month.”) Focus on the positive changethat is needed. (“This month, I want to sell 12 air cleaners.”)

• Sometimes the manager takes too much responsibility for fixing theperformance issue. “Make sure you're helping employees accomplish theirgoals.” Gancarz said.

• Hold daily or weekly leadership conversations. “The typical contractor isso busy that, weeks go by, and issues never get addressed,” Gancarz said.“Often, because of the pace of the HVAC/R business, the manager is also outthere doing work. It's hard to address performance issues when you're bothplayer and coach.” Even just a weekly 10-minute talk one-on-one with anemployee can help.

• Once you've engaged an issue, follow up on it. “You have to hold peopleaccountable and you have to be consistent so they know it was a significantissue,” Gancarz said. “Consistency is part of performance management.”

• When a goal is achieved, say thank you.

Employees

• Ask questions if you don't understand your leader’s goals or if you needhelp to achieve those goals.

• Participate in weekly or daily performance conversations, and don't beafraid to ask to talk to your leader one-on-one. “Every week, there should besome kind of communication mechanism where you can deal with problems,”Gancarz said.

• Focus on the positive change that is needed to improve performance.• Work with your leader to achieve performance improvement goals. “If an

improvement in air filter sales is wanted, for instance, split the responsibility forthis goal 50/50 between employees and manager,” Gancarz said.

• When a goal is achieved, say thank you.

Through good communication and by working together, managers and employees can meet and exceed their company's performance goals. “We should alwayschallenge people to accomplish more,” Gancarz said. “And when they meet their goals, we should let them know that we appreciate it, too.”

Q: When the weather gets scorching hot, capacitors swell up and fail at an amazing rate. What really causes this condition?And are dual run caps more prone to this failure? Thanks!—Larry Waters, service tech residential

A: Thanks for the question, Larry. This is what I found out from our expert: “Increases in temperature cause increases in elec-trolyte ionization with resultant increases in electronic emission from the electrolyte. This lowers the potential required to rup-ture or puncture the dielectric or oxide film. Thus, an increase in temperature results in a lowering of the breakdown voltage.Dual capacitors are definitely more prone.”
