    EMPLOYEE ATTRITION: AN OVERVIEW

    Employee Attrition can be defined as Loss of Manpower in any organization. It is

    basically Outflow of People.

    The corporates are gearing up to cash in on the attrition factor, one of the most worryingissues on the minds of CEOs around the world.

    ReasonsThe root cause of high attrition is:

    Low Morale of employees.Lack of proper mechanism of Grievance Handling.Poor HR Practices.

    Lack of Job Security.Lack of Succession Planning.Companys working Environment.Less Salary as compared to market trend & standards.Hiring managers who make Bad Hiring Decisions.Need to feel Sense of Worth.Need to Feel Competent.

    1. Supervisor relations:

    --Lack of clarity about expectations,--Lack of clarity about earning potential,--Lack of feedback about performance,--Failure to hold scheduled meetings, and--Failure to provide a framework within which the employee perceives he can succeed.

    Over half made changes based on exit interview information, and these includedreviewing salary structures, forming employee retention committees, establishingalternative work schedules, and introducing bonus plans.

    There may be very few performance appraisal exercises that are devoid of criticism of bias any subjectivity however, most of the efforts to dispel the bias and subjectivityare restricted to changing appraisal formats & systems.

    About the company:

    Larsen & Toubro Limited (L&T) is a technology-driven engineering and construction

    organization, and one of the largest companies in India's private sector. It has additional

    interests in manufacturing, services and Information Technology.

    A strong, customer-focused approach and the constant quest for top-class quality have

    enabled the Company to attain and sustain leadership in its major lines of business across

    seven decades.

    L&T has an international presence, with a global spread of offices. A thrust on

    international business over the last few years has seen overseas earnings growing to 18

    per cent of total revenue. With factories and offices located around the country, further

    supplemented by a wide marketing and distribution network, L&T's image and equity

    Beginning with the import of machinery from Europe, L&T rapidly took on engineering

    and construction assignments of increasing sophistication. Today, the company sets

    engineering benchmarks in terms of scale and complexity.

    We are doing a research project on "Effectiveness of performance management system "

    for L&T Case Equipment Private Limited.

    L&T-Case Equipment Private Limited is a Joint Venture Company with equal equity

    participation by M/s. Larsen & Toubro Limited and M/s. CNH Global NV, USA. CNHGlobal has manufacturing and marketing facilities worldwide, and is the worlds largest

    manufacturer of Loader Backhoes

    Aim & Objectives

    The primary objective of the research was to understand employees expectations from

    the job, the company, their colleagues etc and to what extent their expectations are

    fulfilled by the organization. Thus, this research has helped in unfolding the reasons

    behind high employee turnover.

    Research Methodology

    Design:

    On the problem of high attrition many top notches have thought and given many

    suggestions, but every person has his own different view and there lies no quantification

    of the parameters. Thus, our task was more of descriptive research than the explorative

    research.

    Data Collection Method:

    The source of data collection is primary. This states the data is taken directly from the

    trainees and not from the past records or databases.

    Data Collection Tool:

    The data collection tool used for the research is through questionnaire. It involves

    questions related to the effectiveness of the performance appraisal system.

    Sampling:

    The universe in the research would be the trainees of the company and the sample size is

    35.The result would be interpreted in terms of percentage.

    Test Applied:

    After arranging all the data in the Ms Excel Sheet, we then applied the possible test. The

    test applied was Chi-Square goodness of fit test. The test is given by Prof. Karl Pearsonin 1900 and is known as Chi-Square Test of goodness of fit. It enables us to find if the

    deviation of experiment from theory is just by chance or is it really due to the inadequacy

    of the theory to fit the observed data.

    Formula is given as:

    X = [( ei) / ei]; ( fi = ei)

    i = 1 i =1

    Follows Chi-Square distribution with (n-1) d.f.

    Here fi (i = 1, 2, 3..n) is a set of observed frequency &

    ei (i =1, 2, 3..n) is a set of expected frequency.

    Decision Rule:

    Accept H0, if X Xa (n-1) and reject H0, if X > Xa (n-1), where X is the calculated

    value of Chi-Square obtained on using (15.15) and Xa (n-1) is the tabulated value of Chi-

    Square for (n-1) d.f. and level of significance a.

    FINDINGS

    This research program was conducted on 35 employees of L&T. They were asked to rate 26questions related to the reason for increasing rate of employee attrition. They rated the

    questions on a 5-point scale in which 1 to 5 designated the extent to which the employee

    agreed to the question in concern. Finally, a frequency table was drawn and chi square test

    was applied in two ways:

    On the basis of Age

    On the basis of Experience

    Thus, finally the significance of the question was calculated and suggestions were drawn

    following the same line.

    CONCLUSION

    As we are cognizant with the results of the chi square test it can be concluded that the

    employees of the company in concern are satisfied with their position, they agree to the

    hierarchy system of the company and rate the working environment as fairly agreeable.

    Though the employees seem to consider that in the beginning of the job orientation

    program provided by the company is not up to the mark. The employees are pleased with

    the job content and methods of measuring performance and training also score a fair

    position. But there comes a loophole as far as the workload and deadlines are concerned.

    It seems that the company needs to focus on monitoring and praising their employees and

    at the same time soften the workload.

    The major drawbacks that have come out from this research severely outline the fact that

    considering the present status of the company on the globe, its infrastructure and the

    facilities provided to its workman are not at all comparable. Though the employees do

    not deny the availability of growth opportunities and the implementation of new

    technology in the organization but apparently they do not seem to hesitate in seeking

    employment in other organizations that is the problem of employee attrition remains.

    SUGGESTIONS

    From the conducted research the major drawback that the company suffers and

    because of which there seems to be maximum attrition is lack of satisfactory

    infrastructure.

    For any worker to contribute his maximum energy the foremost requirement is of

    a hygienic and employee friendly work place. Unfortunately, the results show the

    company to be lacking in the above point. Thus, required measures should be

    taken.

    Sometimes a reason for employee attrition is also the lack of individual attentionon the employees. This also includes the requirement of a comfortable and

    soothing relationship between the superior authorities and other employees.

    Another reason for employee attrition can be the lack of confidence in the

    employee. This can be overcome by providing a more structured and intensive

    training program to inculcate the technology requirements in each employee of the

    organization.

    A system should be set in such a way that job responsibilities and a clear unbiased

    schedule is provided and known to all.

    Limitations

    The first and the foremost shortcoming of the research is that the sample size was

    very small.

    The trainees did not return few of the questionnaires.

    Few of the questionnaires were filled in haste.
