Objective
Infosys technologies ltd has this clean image of a value driven company and many
stake-holders, employees and clients rely and trust its culture. But is this really true,
very less people know the internal scenario of the organization and the critical issues
being faced by them.
This project and questionnaire has been designed to measure the implication of
culture on job satisfaction. The question is, can a strong culture cover up the
different flaws of the organization and compel employees to keep working with the
same energy and motivation?
The target group considered here is the youngsters (average age 24) working as
software engineers for an average 2 years in the organization. This target group
corresponds to atleast 50% of the total employees working in Infosys.
The questionnaire method was used here with both open and close ended questions.
Actual Study
A mail questionnaire was prepared which measures the strength of culture in
organization and assesses the effect the flaws in the culture have pronounced on
employees job satisfaction.
This mail questionnaire was circulated amongst some of the target group employees
on their personal ids.
Findings
Some strong findings have been derived from the study like inspite the organization
having a strong culture and ethics base, the employees are demotivated. Also there is
a criticism of policies and practices. Many more findings have been presented in the
primary and secondary findings part
Conclusion
Organizational culture plays an important role in the job satisfaction of employees
and has a big impact on attrition.

Products: Business softwares and services for variety of sectors.
Employees: 1,10,000 approx.
Turnover: Rs 6000 cr approx.

Companys past, present & Future:
Infosys technologies ltd is a big-shot in software industry with ranking of no.2 in India
in revenues and no.1 in employees. Started by Mr. Narayana Murthy along with his 7
colleagues the company has prospered quarter after quarter along with an clean
image of being a value driven organization. It has acquired clients like Bank of
America, Wellpoint and Boeing. But things are not perfect for the software giant, this
can be depicted from the recent i-Race problem, when more than 11000 employees
resigned within 2 months due to the new rating method. The attrition rate is very high
and culture can play an important role in finding the solution.

-From the results of the questionnaire we have derived some primary and secondary
findings. These are:-
Primary findings
1. Employees in Infosys are not motivated to work.
2. Information is widely shared in the organization.
3. Business planning does not involve everyone in the process.
4. Some people risk sharing their ideas while some do not.
5. Team workis used to get work done in major extent.
6. The employees are clear about the mission of the organization.
7. 44% feel that work is un-organized and 55% feel that work is organized.
8. People ofdiverse backgrounds work together in unison.
9. The organization has no problems with lack of creative minds.
10. There is a criticism in large extent of the policies and practices.
11. Politics has been rooted in the system.
12. Employees are hazy of the fact that there is any trust in the organization.
13. 50-50% result for whether the employees have needed authority.
14. Infosys is a learning organization.
15. Infosys is strict about its core values.

18. Infosys has a strong base of culture and values, which make other players,
follow them.

Secondary findings
Is the Infosys culture strong?
Yes, the Infosys culture is strong, this can be derived from the fact that they make
other players follow them.
What things make the Infosys culture strong?
Infosys has a strong base of values and ethics. They give top priority to clients and
ethics. Any violation of ethics is strictly dealt with. People of diverse backgrounds
work together in harmony.
The employees are clear about the mission of the organization and Information is
widely shared in the organization.
Are there any flaws in the culture? If so how can you conclude this?
Yes, there are flaws in the culture. The huge attrition defines them. There is acriticism in large extent of the policies and practices by the employees.Politics is a
way of life in the organization. Business planning does not involve everyone in the
process. The most important employees are not motivated to work.
Some people risk sharing their ideas while some do not. The work is not completely
organized. Employees do not have the needed authority and are hazy about trust in
the organiaation.
What are the critical issues faced by the organization?
1. Attrition.
2. Employees management (Employees are dissatisfied).
3. Lack of quality projects which will satisfy employees.
4. Clients are getting interested in multi vendor driven projects.

5. Growing number of software companies.
Conclusion
We can derive following conclusions from the study:-
Culture plays an important role in Job satisfaction of employees.
When an organization becomes large scale and handling employees becomes difficult
then defining the culture in a proper way can make a good impact.
Small flaws in culture of Infosys have led to demotivation of employees.
Work culture should be transparent to avoid politics.
Lack of challenging work can lead to attrition and negativity of organization.
A strong culture has a strong base of ethics and values.
Information should be widespread; people from diverse backgrounds should work in
harmony to have a strong culture.

Recommendations
There is an urgent need to redefine Infosys culture else another i-race disaster is
not far enough. Actually i-race was just an excuse for the frustrated employees to
leave the organization. The effect on those employees must have started way back
due to wrong and strict policies.
Most of the youngsters now perceive Infosys to be a holiday destination where they
can wait 2-3 years before moving on for higher studies or elsewhere. The organization
needs to position work in mind of youngsters as a promising lifetime career. For this
the basic requirement is giving them challenges, knowledge and opportunities to
grow and not make them sit idle or doing monotonous jobs.
Also creativity is going out of window which is clear from the questionnaire, as the
organization has no problems with lack of creative minds. Some of their policies are
strict and dont appear to be meaningful for ex:- they had this mandate of making an
employee stay in the campus 9.15 hrs, even if had no work to do. The consequence of
this is that instead of performance and work, the employees become more concerned
about the swipes and other meaningless policies. The fear motivation is being used in
a wrong manner.
One suggestion is that the organization keep different rules for different age groups.
They should have more transparency in their systems to avoid politics if any. Also
employees must be considered in business decisions to maximum extent possible to
make them feel responsible for the organization and also to bring up more ideas.
Personal touch to employees to motivate them can help and just project parties is notgonna help.
Freshers should be given equal importance as of laterals. The following and many
more changes need to be brought so that the employees do not feel as if they are in
jail but feel motivated to give their best to the organization.
