Suggestions and Conclusions
In this section the conclusions are given followed by suggestions. There is no one size
that fits for all, similarly employees stressors are different and need to be handled
differently. Work stress is a major challenge for any organization today. Survival of
the fittest rule applies not only to the employees working but also to the organization
they are working in. Workers who are stressed are also more likely to be unproductive,
unhealthy, poorly motivated, and careless at work. Their organizations are less likely to
be successful in a competitive market. Stress is an integral part of any work culture but
can be taken care of. Some stress is mandatory to bring out the potential in an employee
but after certain level , when it becomes uncontrollable it causes harmful effects. Good
management and good work organization are the best forms of stress prevention. It is
necessary to know the root cause of stress before it becomes a reason of burnout and
hazards. “As it is truly said prevention is better than cure.”
The conclusions and suggestions drawn on the basis of data analysis and interpretation
are discussed as below:
1) It is found that for majority of the employees (87 percent) stress is one of the
most important , issue associated with their jobs and they agree that employee stress is
becoming a significant issue in hotel Industry. It is observed during the research study
that in hotel industry various types of activities is to be performed by the employees and
most of these activities are not planned especially in peak seasons. Different types of
Planning should be formulated and implemented such as long term, short term,
strategic, tactical ,proactive and operational . The implementation methods could be
either departmental, hierarchy wise ,parallel or phased depending on the requirement.
2) More than 77 percent of the employees were found to believe that it is not too
hard to relive from stress if training and workshops are conducted regularly. This is
also observed during the study ,most of the employees agree that as the demand of
customer is seasonal, the requirement of the employees is also seasonal, employment in
the hotel industry is also seasonal especially, for lower levels. It is observed in the hotel
Industry most of the services are not standardized. Standardization of Services as per
season is must to prevent chaos and mismanagement. Seasonal work can however be
Estelar

promoted for trainees and those who are looking for experience in a new area for some
time.
3) The demographic profile of the employees in the star category Hotels of
Uttarakhand is assumed to have significant impact on the level of stress in employees.
In the research study the effort is made to found the relationship between the levels of
stress with respect to different demographic profile of the employees. It has been found
that there is a significant association between the age of the Employees and the
existence of stress and relive of stress. It is found that the employees in the age group
of 25 to 50 years of age are having significantly high level of stress as compared to
other employees. This is due to the fact that employees at this age have more
responsibility ,most employees are married in late 20’s and 30’s they have their own
social and esteem needs. Identification of need, must be a priority. It is found that there
is a significant association between the marital status of the Employees and the
existence of stress and relive of stress. It is found that married employees are having
significantly high level of stress as compared to unmarried employees this is due to the
fact that married employees have more responsibilities and liabilities towards family.
It is also observed that married employees have more unknown fears due to uncertainty
in job nature ,more demanding employers and customers ,family pressure also causes
stress. For married employees facilities for family should be considered. Crutch service
for children, hospitals, schools ,senior citizen homes and community development are
areas where hotel industry can focus. This will help in retaining quality employees and
services. The result indicate that there is no significant association between the family
type of the Employees, Income of the Employees, managerial level, qualification and
promotion of the Employees and the level of stress.
4) It is found that there is a significant association between the work experience of
the Employees and the existence of stress and stress becoming a significant issue in the
hospitality industry. It is found employees having work experience greater than 5 to 10
years and above10 years, are having significantly is high level of stress as compared to
other employees. It is observed that most of the employees of this category are middle
level managers, they are answerable to top management and lower level staff thus
having double pressure of work. They should be given freedom of work, more decision
making powers ,stress management and leadership workshops should be organised. It is
Estelar
197
also found that there is a significant association between the department of the
Employees and the peak hours of stress. The Front Office employees face most stress
at all hours. Food Production and Food & Beverage Service face maximum stress
during night. Housekeeping department face maximum stress in the afternoon and other
departments (Accounts, Human resource, Security, Maintenance, and Administration)
face maximum stress before Noon. It is observed that stress is experienced by all
departments mostly, round the clock. Division of labour and delegation of authority
should be based on farsightedness and certain criteria. Employee and service ratio
equilibrium should be maintained.Few employees should not be always overburdened
with multitasks.
5) In the research study the efforts is done to analyze the effect of stress, on
Performance, Attitude and Motivation of the employees. It is examined that for
majority of the employees (47 percent) stress improves their performance. It is observed
that stress makes them multitasking and multiskilled.37 percent of employees believe
that their performance is spoiled due to stress, it is observed that personality of each
employee is different from another, some feel more nervous and conscious due to stress
though they may not be bad performers in normal conditions.26 percent employees
can’t say regarding their performance due to stress. It is observed that performance and
stress has a mix effect. Sometimes an employees can perform well even in stressful
environment due to some positive factors, and sometimes an employee may perform
badly even in favourable conditions or due to over confidence.9 percent of employees
have experienced both improved and spoiled performance during stress ,this may vary
from person to person depending on their internal state of mind and situations in life.
For improvement in overall performance, regular training and workshops should be
conducted. Cross training or acquisition of skills in more than one area should be
encouraged. It will help in having more choices. These events should be designed
keeping in mind the organization culture, working conditions and performance
appraisals of the employees working.
It is analysed that 61 percent of respondents have a positive attitude during stressful
environment .It is observed that with time and experience one get used to the working
environment and its demands. Positive attitude have lead to the concept of survival of
the fittest concept.40 percent respondents believe that stress induces a negative attitude
Estelar
198
in them ,leading to frustration and lack of interest in their jobs .17 percent respondents
agree that stress has both negative and positive effects on their attitude. It is observed
that even in stressful conditions the attitude can be positive if tips and incentives are
given .Moreover attitudes depend on earlier belief systems that are hard to crack or
reform. New belief system can be generated by conducting personality development and
mind management programmes in intervals. Yoga and meditation classes can help in
creating a positive attitude.
In the research study it is found that 47 percent of the employees are more motivated
under stress, it is observed that these respondents take situations as challenge and
overcome them.43percent of employees feel less motivated under stress, it is observed
that they might have some bitter experiences earlier due to which it is tough to aspire
and achieve during stressful condition.20 percent employees are not clear about stress
and it effect on their motivation level, it is observed that there are many other factors
that influence motivation under stress.8 percent respondents have a mix effect on their
motivation levels, it is observed that an employee can be demotivated due to stress but
seeing his colleagues motivated he can also be encouraged and motivated.
Motivational lectures by leaders and spiritual gurus can also help in boosting the morale
of the employees. Counselling can help in helping the employees and rectifying the root
reason of demotivation in the organization.
The respondents (Employees) selected for the research study, belongs to different age
groups, gender, marital status, managerial levels, departments, working experience, etc.
The demographic profile of these employees is assumed to have significant impact on
the level of performance, attitude and motivation in employees. .It is found that there is
no significant association of age, marital status, income, work experience, level of
employees, qualification and work experience, with performance, attitude and
motivation in employees under stressful conditions.
6) It is found that there is a significant association of family types with
performance, attitude and motivation level of employees under stressful conditions.
Performance increases, attitude is more positive and more motivation is found in Joint
family employees compared to Nuclear family type. It is observed that Joint family
employees get more emotional support, from family members especially if elders are
Estelar
199
staying with them. There is less future insecurity in Joint family employees. Basic
Facilities, such as food , shelter, security, hygiene, must be provided to employees far
away from home.
7) In the research study the efforts is done to analyse the reasons of stress in the
employees working in the star category hotels of Uttrakhand. The thirty six reasons of
stress are identified and included in the questionnaire. The results indicate that the
communalities of all the variables are significant. The results indicate that the females
are having significantly higher level of stress which comes due to the status and pay. It
is observed during the study that females are occupying significantly lower positions in
the star hotels such as in front Office, Customer Care, Housekeeping etc. They are
getting less salary as compared to males in the hotels due to this reason they are
suffering from stress more than the males. Gender based biases should be avoided.
Females should have equal status and salary as their male colleagues. harassment of any
kind must be noticed and action should be taken against it. Tourism is a service
industry with a strong female presence. That is all the more reason why gender
sensitisation and ensuring equal rights to the women and men are important concerns of
the Ministry. The Ministry of Tourism is committed to the Articles 15, 16 & 39 of the
Constitution of India that prohibit discrimination of any form against women and to
provide for equal opportunity and equal pay for equal work, irrespective of sex.
8) It is found that the nuclear family type employees are having significantly
higher level of stress which come due to the status and pay and work design. It is
observed during the study that nuclear family type employees are facing more emotional
and future insecurities. Salary standards and incentives should be implemented as per
eligibility, work experience and competencies of the employees. Each employee should
be informed through different means regarding their future growth and place in the
organization. This can be done through specific Human Resource personnel or through
an expert counselling. ".It is also found that the employees are having significantly
higher level of stress which comes due to the environmental factors. It is observed
during the study that Uttarakhand is a sensitive zone for environmental calamities
such as flood and earthquakes . These factors are also reasons of stress for employees
of age group above 50 years , most employees of are at significantly higher positions,
they are answerable in the case of any environmental disaster . It is observed during
Estelar
200
the study that employees of 1-2 years work experience group are more vulnerable to
environmental causes of stress. Employees should be given Disaster management
training along with mock demos. High security should also be focussed , as Uttarakhand
is a peaceful area and anti social elements such as terrorists can take shelter in these
hotels to disturb the common lives. Every employer should provide adequate health and
safety training, and it is clear that members of staff should receive sufficient training to
undertake the core functions of their jobs. Staff need to be competent and feel
comfortable doing their jobs. They should provide training to equip staff (either in-
house or externally) with the skill they need.
9) It is found that the employees having income above 5 lakhs are having
significantly higher level of stress which comes due to the Organization culture factors.
These factors include Poor Management, Unsatisfactory Working Conditions, Lack of
Support from Colleagues and Supervisors, Lack of Freedom to Work It is observed
during the study that employees of income group above 5 lakhs are mostly senior level
managers and are responsible for strategic planning and control. They are responsible
for the organization culture and its impact on the overall organization input, processes
and outputs. Organisational culture is key in determining how successful the
organisation will be in managing work-related stress. Organisational culture is often
very strong, rooted in history, and difficult to change. For a healthy organisational
culture communication, support, and mutual respect norm should be made. An
organisation has a positive culture when, work-related stress and health issues are
treated seriously and the organisation responds positively to any concerns there is good,
open, communication between employees and between employees and management,
staff are consulted and, where possible, able to participate in decisions that may affect
them staff are supported emotionally and practically, problems can be recognised and
solved promptly. Organization culture must be motivating and energetic. Supportive
mangers and far sighted top level managers can help in building and retaining the
corporate culture. Do’s and don’ts should be made clear to freshers initially .Freedom of
work and participation of employees in major decisions should be promoted. There can
be same level of stress in all qualification groups and married and unmarried employees.
It is observed during the study that stress is a personal perspective of the employee and
marital status is not the only excuse can be accepted for all the types of stress. It is
observed that more than qualifications it is the skills that matters for performance and
Estelar
201
stress in hotel Industry. Some of positions require formal accreditations, but most of the
skills are learnt on job. The hotel industry provides career growth irrespective of
qualifications. For example an accountant can be promoted to a manager after certain
years of experience. It is also found that the causes of stress are same among
different levels of employees.
10) In the research study the efforts is done to analyze the symptoms or effects of
stress in the employees working in the star category hotels of Uttrakhand. The forty five
symptoms of stress are identified and included in the questionnaire. The forty five
variables can be clubbed into six factors. These six factors are named as Physical,
Emotional, Mental, Relational, Spiritual and Behavioural. Complexity of work in Hotel
Industry leads to Stress in employees, which is manifested in the forms of different
Symptoms. In the research study the effort is done to analyze and understand the
various symptoms emerging due to stress. The employees of Hotel industry were asked
to rate the intensity of various physical symptoms they were suffering from. It is found
that common physical symptoms due to stress is fatigue, followed by, sleeplessness,
appetite changes .It is observed that hotel jobs are highly demanding round the clock
due to which there is fatigue, shift duties are not permanent therefore sleeping hours
fluctuate and there is no fix meal time for the employees as it depends on their work
shifts. Work overload should be noticed when an individual is allocated a great deal of
work, but has insufficient resources to cope with it. "When allocating work to
employees, employers should ensure that the demands of the job do not exceed the
employees ability to carry out the work without risk to themselves or others. Employers
should review their employees capabilities to carry out their work as necessary
Meditation, and relaxation chambers should be made so that tired employees especially
those who have to stand most of the time can take a short break and relax themselves.
Light Music and Eco friendly ambience should be introduced. Spa and massage
facilities should also be for the employees at reasonable discounts. Shift duties should
be planned and systematic.
It is found that Irritability , is the most common emotional symptom followed by
Changes in Mood and anxiety. It is observed that handling many customers one time,
round the clock duty and demanding environment causes irritability which leads to
Estelar
202
mood swings and anxiety. Work load need to be equally distributed, basic facilities,
infrastructure should be upgraded as per latest technology and facilities.
Indecisiveness was the major mental Symptom followed by forgetfulness and Lacking
humour .It is observed that there are no fix code of conduct in few areas, as the guests
personalities may vary at times decision making become tricky in odd hours, since there
are so many chores to do, one may forget another work or demand at hand. Due to busy
schedule one may find it difficult to have time for friends and lacking humour become
natural. Employees should be taken for picnics and trips for a change in their
monotonous routine lives. Weekend parties, Birthday celebrations can help in boosting
morale of the employees.
Irritation is a major relational symptoms found in Hotel employees followed by
Aggression, and loneliness .It is observed that due to multitasking environment the ratio
of employees and tasks vary, at times there is communication barrier which might
causes irritation and misunderstanding. After certain limit an employee might get
aggressive and feel there is no one to help or understand him or her as a result state of
loneliness arises. Inter departmental meetings, in house quiz , games, annual functions
should be conducted, this will help in reducing communication barriers and also help in
knowing who is who in the organization. This will also help in building social skills
among the employees; misunderstanding and loneliness can be avoided.
Among the Spiritual symptoms of stress Doubtful symptom is common followed by
loss of Direction and Inability to forgive, it is observed that doubtfulness and loss of
direction occurs due to communication gap and lack of basic facilities. What to do and
what not to do cause major bottlenecks in the hotel operations. Most of the workplace
conflicts are due to inability to forgive. It is human tendency to carry past baggage and
remember the hurt of past which results in future reactions Spiritual quotient of the
employees can be enhanced .Spiritual gurus can be invited to teach corporate ethics,
life concepts, Karma Yoga.
Among Behavioural Symptoms of stress avoiding risk symptom is most common
followed by Substance abuse and restlessness. It is observed that mostly employees are
not risk taking as there may be fear of the unknown or a bitter Past experience could be
a reason. Substance abuse such as smoking taking alcohol become an easy expression
Estelar
203
of internal stress ,restlessness is popular due to many tasks at hand and meeting
performance standard at time. Work stress can be effectively managed by applying a
risk management approach as is successfully done with other major problems.
Among all the categories related to symptoms of Stress the most observed symptoms
belong to Emotional Symptoms followed by relational and physical symptoms. It is
observed that emotional disturbances create bitter relations and as a result body is
affected. Bullying and Harassment should be avoided and checked. A healthy body
reflects a healthy mind . Medical leave, free medical facilities, should be provided.
Sickness absence, staff turnover, performance levels, accidents and mistakes should be
regularly monitored. Standard Operating Procedures should not only be made for
different departments but also implemented in the specific area of operations. New
policies should be framed and implemented.
11) The demographic factors such as Gender, Marital status, Family type, Age,
Qualification, Work experience etc may have significant impact on the level of stress in
the employees. Female and male employees have same symptoms of stress cannot be
accepted. It is found that females are having physical symptoms due to stress and
males are suffering with emotional and behavioural symptoms. It is observed that
females are more delicate than males and find physical work stressful moreover
females also face domestic stress especially if they are married or have no basic
facilities. Females also face high social and role pressures. whereas males are less
emotionally intelligent which leads to emotional and behavioural symptoms of stress.
The Conduct Rules of the Government have a provision to prevent gender bias in order
to safeguard the right and legal entitlements of women. The National Commission for
Women was set up by the Government in 1992.An award for the Lady Chef of the year
is a part of the National Tourism Awards. The Ministry has a Grievances Cell for
women to address problems and grievances faced by them. It is also found that
employees belonging to Joint families are having more emotional, spiritual and
behavioural symptoms due to stress. It is observed that Joint family employees are more
emotionally attached ,have more spiritual intelligence and are more efficient in
behaviour, this can be due to family support and security, but once they are away from
their family they miss the emotional, and spiritual support which affects their behaviour.
Facilities for family should be provided. Employees of age group between 25 to 50
Estelar
204
years of age are suffering more from relational symptoms. It is observed that employees
between 25 -50 years of age are mostly in middle level, their interaction is most with
employees of different levels and customers that may cause complications in handling
relations. It is also observed that lack of patience and tolerance is common due to
stressful life style Relation development programmes should be developed and
conducted. Yoga and meditation can help in maintaining balance.
It is found that Lower level employees are having more Emotional symptoms due to
stress whereas ,middle level are suffering from spiritual symptoms, and top level
employees suffer behavioural stress symptoms. It is observed that Lower level
employees are mostly fresher’s and newcomers or less skilled are more emotional
,middle level employees are a bridge between top and middle level, they are more busy
with manipulations and multitasks due to which they find it difficult to nurture
themselves spiritually. Top level employees have more behavioural effects as they are
busier in strategic planning and control. Spiritual workshops ,transformation
programmes should be conducted occasionally.
12) Different income groups employees have same symptoms of stress cannot be
accepted. It is found that employees belonging to below 1 lakhs income groups are
suffering emotionally, employees between 1 to 2 lakhs are suffering more from
spiritual symptoms . It is observed that low paid employees are mostly freshers and
have high pressure of operational tasks . Employees having income between 1 to 2
lakhs are more involved in fulfilling their basic needs. Employee Counselling
Cell/Employee Assistance Programs with a counsellor in sorting out work/life conflicts
amongst employees. Also they can get sound advises from a counsellor that can help
them sort out their day to day issues.
It is examined and found that employees belonging to work experience between 6
months to 1 year are suffering from physical symptoms, employees above 10 years
experience are suffering from emotional stress symptoms, employees with 1 to 2 years
experience are suffering from mental stress, employees having 5 to 10 years experience
suffering from relational stress and those having 2 to 5 years experience are found to be
suffering from spiritual stress symptoms .It is observed that 6 months to 1 year of work
experience are mostly newcomers and fresher ,they are more involved in daily
operations that causes physical stress. Employees having 1 to 2 years of experience
Estelar
205
are in middle level they are more involved in day to day planning and tasks which might
cause mental strain.Employees of 2 to 5 years experience are most busy and lack
spiritual stability, employees having above 10 years of experience are mostly top level
managers , they are mostly seniors keeping in mind the code of conduct they might not
be informal with the employees as a result they suffer from emotional symptoms of
stress. Spiritual and emotion management programmes should be conducted. Exercises
can also help in relieving stress. Adding gyms and other leisure activity areas or just
organizing stress management seminars can also contribute to the overall reduction of
stress levels experienced by employees.
13) It is found that High School pass employees are suffering from emotional
stress symptoms ,it is observed that high school pass out are mostly lower level
employees, in comparison with other most of them are not emotionally stable. Allotting
a relaxation time for them in daily schedule, and indulging in activities such as
gardening, sightseeing can help in diversion of mind. Scholarship and higher Education
facilities can be provided to deserving candidates.
14) There are different remedies followed by the employees on individual basis to
manage stress in their lives. It is analysed that talking to someone close is the most
popular remedy for stress management followed by TV Programs, Holidays and
Alcohol .It is observed that talking to someone close can help in understanding of the
situation and relive an individual. TV Programs and holidays help in diverting mind
temporarily. Alcohol also helps in get in diversion of stressed mind.
15) The demographic factors such as Gender, Marital status, Family type, Age,
Qualification, Work experience etc may have significant impact on the level of stress in
the employees and remedies followed. The results indicate that smoking and alcohol is
more common in Joint families. It is observed that family pressure is more in Joint
families especially if there is one earning member and there are high expectations from
the employee. Simple food habits, Deep breathing, yoga, exercises can help in reducing
alcohol and stress level.
It is also found that males are more inclined towards smoking , alcohol and medicines
than females, whereas females focus more on Yoga Classes, Exercise and Hill station.
Estelar
206
It is observed that females are more health cautious than males , social fear could be one
of the reasons.
It is analysed that smoking is more common in above 50 years employees, alcohol and
taking medicines for stress is more common in employees having age between 25 to 50
years, yoga classes is more popular among employees below 25 years of age, sports and
going to a hill station is more preferred by above 50 years of age employees. Smoking is
most common in employees having income between 1 to 2 lakhs. Employees having 5
to 10 years of experience prefer smoking ,those having above 10 years of experience
prefer sports and alcohol, yoga classes are preferred by employees with work
experience between 1 to 2 years .Alcohol is preferred by High School passed
employees, yoga classes and going to hill station is preferred by Diploma holders. It is
observed that high school pass out are less paid alcohol is affordable whereas diploma
holders are more professional and better paid.
Suggestion boxes should be promoted. Best suggestion can be rewarded. Control
measures should be taken, so that the gap between the actual output and expected output
can be traced and rectified. The owners and managers of the hotel should ponder over
the suggestions given by the employees in the study .
Few suggestions to be implemented by the organization ,given by the employees are
also enlisted .
16) It is found that training of employees is most favourable method for effective
stress management followed by salary Increments and workshops for the employees.
Nuclear and joint family employees prefer same methods for stress management cannot
be accepted. Males favour facilities for family whereas females prefer salary
increments. From the study it is analysed that below 25 years of age employees prefer
holiday packages, new policies are preferred by employees belonging to the age group
25 to 50 years, salary increments and promotions are preferred by employees below 25
years of age and facilities for family is preferred by above 50 years employees.
New policies are favoured by employees between 2 to 5 lakhs , promotions are
preferred by employees having salary below 1 lakhs and facilities for family is preferred
by employees having income between 2 to 5 lakhs and above 5 lakhs.
Estelar
207
New policies, salary increments are preferred by employees having 6 months to 1 year
of experience ,promotions are favoured by employees having 1 to 2 years of experience
and employees above 10 years of experience favour facilities for family. Diploma
holders prefer workshops and new policies, Salary Increments are preferred by
Intermediate passed Promotions and facilities for family is preferred by High School
pass out. Timely salary payments, revision of policies, promotions, facilities for family
can help in managing stress to a considerable extent ,thereby retaining and maintaining
quality of employees at all levels in the star category hotels of Uttarakhand. Different
levels of employees do not have same suggestions for methods to be followed by the
organisation . The results indicate that top level employees focus more on facilities for
family ,whereas lower level focus on salary Increments and promotions . It has been
observed that lower level employees are paid less and asked to do more work. Most Top
level managers were found to be out of the city and Uttarakhand.. Due to transfer and
temporary residence they are away from their families.
Stress management is possible with a 360 degree perspective basis of Interviews with
the employees it is found that few Hotels celebrate Employee Birthdays and also give
monthly and yearly awards to deserving employees. Demands on the individual are the
main cause of work-related stress. Work overload and under load can be the problem
.Physical environment including noise, vibration, temperature, ventilation, humidity,
lighting and hygiene and Psychosocial environment that is ,any incident in which an
employee is abused, threatened or assaulted by a member of the public in circumstances
arising out of the course of his or her employment" should be taken care of . Even when
the work has not been completed to the standard required, organization should attempt
to provide constructive, supportive advice. Team work should be promoted. There are
also many areas of crossover between the hotel industry and other closely related fields.
A number of jobs are available in the hotel industry and this means that people with all
sorts of backgrounds and talents can find a place. Not everyone is interested in the
stress associated with top paying jobs, though many prefer to enter the industry for its
lifestyle benefits and for the simple reason that they enjoy hotel work. Usually the
higher the star rating the higher the salary. As is typical of most industry pay structures,
there is an ever-increasing salary gap between entry-level and upper management
positions. The advantages of easy career portability between towns and states can
become very apparent when family circumstances necessitate a move. Someone with
Estelar
208
hospitality experience should be able to find a place relatively easily. Hospitality
education should be broader based, teachers and educationists should be given training
and refreshers work as per latest technology and requirements.
